공공부문 평생교육사의 회복탄력성이 직무몰입에 미치는 영향에 대한 연구

Abstract

본 연구는 평생교육분야의 전문인력인 공공부문 평생교육사가 인식하는 회복탄력성이 직무몰입에 미치는 영향을 살펴보고, 이 과정에서 감정노동의 조절효과를 검증하는데 목적이 있다. 이러한 연구 목적을 기반으로 수립된 연구문제는 다음과 같다. 첫째, 공공부문 평생교육사의 회복탄력성은 직무몰입에 어떠한 영향을 미치는가? 둘째, 공공부문 평생교육사의 감정노동은 회복탄력성과 직무몰입의 관계에서 조절효과를 나타내는가? 연구문제를 검증하고자 공공부문 평생교육기관에 근무하면서 평생교육 관련 업무를 담당하는 평생교육사를 대상으로 설문을 실시하였다. 온ㆍ오프라인 설문조사를 진행하여 총 186부의 설문지를 회수하였으며, 그 중 부적절하게 응답한 설문지 2부를 제외한 184부를 최종 분석에 활용하였다. 구체적인 연구결과는 다음과 같다. 첫째, 공공부문 평생교육사의 회복탄력성은 직무몰입에 정(+)의 영향을 미치는 것으로 나타났다. 이는 역경이나 어려움을 극복해낼 수 있는 능력인 회복탄력성이 높은 공공부문 평생교육사가 직무에 더욱 몰입한다는 것을 의미한다. 둘째, 공공부문 평생교육사의 회복탄력성과 직무몰입의 관계에서 감정노동은 조절효과를 나타내는 것으로 확인되었다. 조절효과를 분석한 결과 감정노동의 표면행위와 내면행위는 회복탄력성이 직무몰입에 미치는 부(-)적인 영향을 강화시키고 있었다. 이는 높은 회복탄력성을 가진 공공부문 평생교육사가 더욱 긍정적인 직무몰입을 할 수 있도록 하기 위해서는 감정노동이 지속적으로 관리되어야 함을 나타낸다. 이상의 결과를 통해 도출된 시사점은 다음과 같다. 첫째, 전문 인력의 관리는 높은 회복탄력성을 확립시킬 수 있는 방향으로 이루어져야 한다. 둘째, 감정노동 개념에 대한 명확한 이해를 바탕으로, 공공부문 평생교육사의 감정노동의 관리를 위해 조직 차원에서의 지원과 전략 개발에 더욱 노력할 필요가 있다.|This study aimed to examine the effect of the resilience on job involvement among those lifelong educators in the public sector who were experts in the field of lifelong education. Moreover, this study also aimed to verify the moderating effect of emotional labor. The research questions are as follows. First, how resilience of lifelong educators in the public sector can affect job involvement? Second, within the relationship between resilience and job involvement does emotional labor of lifelong educators in the public sector have a moderating effect? In order to answer the research questions, a survey was conducted on lifelong educators in charge of lifelong education in the public sector lifelong education institution. 186 questionnaires in total have been collected from Online and Offline, and 184 questionnaires excluding 2, which were inappropriately answered, were finally used for the correlation analysis. The results of this analysis are as follows. First, the resilience of lifelong educators in the public sector was found on the positive (+) effect on job involvement. This means that the lifelong educators in the public sector who with high resilience, the ability to overcome adversity or difficulties, are more involvement in the job. Second, the emotional labor of lifelong educators in the public sector was found to have an moderating effect in the relationship between resilience and job involvement. In the analysis of the effect of moderating, deep acting and surface acting of emotional labor enhanced that resilience was found on the negative effect on job involvement. This means that in order for lifelong educators in the public sector with high resilience to have more positive job involvement, emotional labor should be continuously managed. Suggestions derived from the results of this study are as follows. First, the management of professional manpower should be conducted in a way that can establish high resilience. Second, efforts should be put into understanding the concept of emotional labor and also into strategy development and support in an organizational level in order to management emotional labor.
